Abstarct: The purpose of this research was to investigate the moderating role of trust in artificial intelligence in the relationship between AI-baxsed human resource management and employee exploration at Digikala Company in Tehran. The statistical population of the study consisted of 10,000 employees of Digikala, from which a sample of 373 individuals was selected using simple random sampling. Data were collected through standardized questionnaires and analyzed using structural equation modeling and PLS software. The findings revealed that AI-baxsed human resource management has a positive and significant effect on employee exploration. Additionally, employee exploration demonstrated a direct and positive impact on both employee resilience and adaptive performance. Furthermore, the mediating role of employee exploration in the relationship between AI-baxsed human resource management and both resilience and adaptive performance was confirmed. However, the key finding emphasized that the level of employees' trust in AI systems influences the strength of the relationship between AI-baxsed human resource management and employee exploration. Specifically, at higher levels of trust, this relationship is stronger, while at lower levels of trust, it becomes weaker. These results align with previous findings in the field of information technology, which highlight the pivotal role of user trust in the adoption and productivity of new systems. This study is significant because it demonstrates that merely implementing advanced technology in human resources is insufficient, and the psychological foundation of employee trust must be simultaneously established to realize its full benefits. For future research, it is suggested to examine this model in other industries and conduct longitudinal studies to assess the evolution of these relationships over time.
