HA561 : The impact of internal locus of control on knowledge worker innovativeness with the moderating role of social competence

Abstarct: This research aimed to investigate the impact of internal locus of control on the innovation of knowledge workers and to explain the moderating role of different dimensions of social competencies (social perception, social adaptation, and self-promotion) in this relationship, within the context of companies located in the University of Tehran Science and Technology Park. The present study is applied in terms of purpose and descxriptive-survey in terms of data collection method. The statistical population of the study consisted of all professionals working in the companies of this park (approximately 500 individuals). Using Morgan's table, a sample size equivalent to 217 individuals was selected through cluster random sampling, and standard questionnaires were distributed among them. For data analysis, structural equation modeling and hierarchical regression analysis were used. The findings of the research showed that the first hypothesis, regarding the positive and significant impact of internal locus of control on the innovation of knowledge workers, was fully confirmed. Additionally, among the dimensions of social competence, only the moderating role of "social perception" in the relationship between internal locus of control and innovation was confirmed, while the hypotheses related to the moderating role of "social adaptation" and "self-promotion" were rejected. These results indicate that an individual's belief in the influence of personal actions on life events (internal locus of control) is, on its own, a significant driver of innovative behavior. However, the more important point is that this relationship is strengthened when the individual possesses a high level of "social perception" skill, meaning the precise ability to recognize and interpret the emotions, motivations, and behaviors of others. In other words, employees who are both responsible (with an internal locus of control) and empathetic and insightful toward those around them appear more innovative. These findings align with studies that emphasize the combined role of personality traits and soft skills in professional success.
