HA541 : The effect of green transformational leadership and green human resource management on organizational performance with the mediating role of green innovation and the moderating role of affective commitment to change management

Abstarct: The present study aimed to investigate the impact of green transformational leadership and green human resource management on organizational performance, considering the mediating role of green innovation and the moderating role of affective commitment to change management in Takdaneh and Sanich juice production companies in Tehran. The statistical population consisted of 130 and 135 managers from Takdaneh and Sanich juice production companies in Tehran, respectively. A sample of 157 participants was selected using cluster random sampling. Data were collected through standardized questionnaires and analyzed using structural equation modeling. The findings revealed that green transformational leadership has a positive and significant impact on organizational performance, confirming the first hypothesis. Additionally, green human resource management directly improves organizational performance, supporting the second hypothesis. Green innovation was also identified as a direct factor influencing organizational performance, accepting the third hypothesis. Furthermore, the results indicated that green innovation plays a significant mediating role in the relationship between green transformational leadership and organizational performance, validating the fourth hypothesis. Similarly, green innovation mediated the relationship between green human resource management and organizational performance, confirming the fifth hypothesis. On the other hand, affective commitment to change management acted as a moderating factor in the relationship between green innovation and organizational performance, such that higher levels of affective commitment strengthened the impact of green innovation on organizational performance, accepting the sixth hypothesis. These findings suggest that combining green leadership, green human resource practices, and environmental innovations, along with attention to employees' commitment to change, can serve as an effective strategy for achieving superior organizational performance in manufacturing industries.
